As I walk through schools across our nation, I see an unsettling trend: talented educators leaving the profession. The problem isn't a lack of capable teachers—it's our struggle to retain them. Retaining great educators requires more than acknowledgment; it demands deliberate, intentional efforts to create an environment where they work and thrive. Here's how we can ensure our schools become places where educators are excited to stay and grow.

10. Build a Positive Environment

The emotional climate of a school starts the moment someone walks through the door. To create a welcoming atmosphere, train office staff to greet visitors warmly and ensure morning announcements set a positive tone for the day. Leaders should model optimism and enthusiasm, creating an environment where positivity becomes contagious. Start the day with some positive energy using your Daytime DJ voice for the announcements! Educators feel proud to be part of the community when every interaction contributes to a supportive atmosphere.

9. Provide Meaningful Professional Development

Professional development (PD) shouldn’t feel like a chore; it should excite and inspire educators. Tailor training sessions to be relevant, practical, and immediately applicable in the classroom. Avoid one-size-fits-all workshops and instead, focus on sessions that align with teachers’ needs and interests. When PD energizes staff with tools and strategies they can use immediately, it reinforces their passion for teaching and strengthens their connection to the school. Enough with the bloodborne pathogens vibes! If your school is in need of quality professional development, let’s connect! I am sure I can help!

8. Support Work-Life Balance

Burnout is a significant factor in teacher turnover, and supporting work-life balance is a crucial step in preventing it. Respect educators’ boundaries and model balance as leaders. Avoid late-night emails or meetings outside working hours, and encourage your staff to prioritize their personal lives. Policies that support mental health and time off should be explicit and actively upheld. Check out this podcast episode with Kim Strobel for more ideas!

7. Create Clear Career Pathways

Educators need to see opportunities for growth within their profession. Transparent career pathways, such as leadership roles, additional certifications, or specialized project opportunities, give teachers a sense of purpose and motivation. Communicate these pathways clearly during staff meetings, newsletters, or professional development days. Highlight success stories of teachers who have advanced, offering them as examples to inspire others.

6. Conduct Stay Interviews

Too often, we wait for exit interviews to learn why educators are dissatisfied. Instead, conduct regular “stay interviews” with your team to identify and address concerns early. Be transparent about their purpose: tell teachers you value their input and want to improve their experience. Focus especially on newer educators, whose early years in the profession can be the most challenging. Use these conversations to take action and demonstrate your commitment to their success.

5. Recognize and Reward Excellence

Recognition is one of the simplest yet most powerful motivators. Acknowledge educators’ achievements, whether big or small, and distinguish between regular recognition and rewards. Recognition might be a simple thank-you note or a shout-out during a meeting, while rewards could be more tangible—buttons, certificates, or even gift cards. Visible and meaningful acknowledgment reminds teachers that their hard work is noticed and appreciated. Check out more ideas for staff recognition!

4. Foster a Sense of Belonging

Belonging is a human need, and educators are no exception. A staff that feels united and connected is more likely to stay. Develop meaningful traditions that unite your team, such as seasonal celebrations, team-building exercises, or simple shared rituals. Don’t overlook onboarding new staff—orientation should go beyond paperwork. Assign mentors, organize welcome luncheons, and ensure newcomers feel like integral members of the school family from day one. Just like a new student needs a buddy to get from class to the cafeteria, so do the new staff!

3. Provide Leadership Support

A school thrives when its leaders embody integrity and fairness. Leadership is about empowering staff and fostering collaboration, not rigid authority. Transparent decision-making, follow-through on promises, and actively involving teachers in shaping the school’s direction are critical. Teachers need to know they are supported, heard, and respected. Strong leadership ensures staff see their leaders as allies in building a thriving educational community.

2. Promote Teacher Autonomy

Micromanagement is the quickest way to extinguish a teacher’s passion. Trust your educators’ professional expertise and encourage them to explore creative teaching strategies. While adhering to standards and curricula is important, educators thrive when they have the freedom to make lessons their own. Celebrate innovation, even when it involves calculated risks. Publicly acknowledge unique approaches during staff meetings, creating a culture where creativity is not just allowed but encouraged.

1. Invest in School Culture

A strong school culture is the foundation of retention, and "invest" is the operative word. Building a positive culture requires dedicated resources, time, and intentionality. Start by fostering an atmosphere of respect and collaboration where educators feel valued. Organize staff retreats, create professional learning communities, and make school events purposeful. A thriving culture doesn’t happen by chance—it grows from a focused and sustained effort to prioritize educators’ well-being.

Putting It All Together

Gang, retaining great educators is about creating a school culture where teachers feel valued, empowered, and inspired. When educators thrive, so do their students. By prioritizing these ten strategies, schools can transform from places of work into communities of growth, belonging, and success.

Investing in our educators isn’t just about them; it’s about the future of our students and society. The time to act is now—because when teachers stay, students succeed.
